In Malaysia, a staggering 59% of employees resigned to leave a toxic workplace, the highest rate in the Asia Pacific region.
Randstad - the world’s largest talent agency - today released its 2025 Workmonitor research data to reveal critical insights for employers. Employees are prioritising work-life balance, highlighting a shift in expectations on employee experiences. A toxic work culture leads to high turnover; understanding its signs is crucial. The study reveals that fostering a positive workplace community not only improves workplace happiness and productivity, but is also a strategic advantage for employers seeking to attract talent while avoiding costly recruiting price wars.
When considering the next career move, 48% of respondents will reject job offers from companies that they know do not actively foster a positive workplace culture. This is most prevalent with Gen Z workers (59%) and Gen X workers (50%).
the critical role social connections play in job satisfaction and mitigating toxic work environments
The data underscore the profound impact of managerial relationships. A startling 50% of respondents would consider resignation if they do not get along with their managers, with Baby Boomers leading this trend at 66%.
This highlights the critical role of effective leadership and the importance of human resources management in fostering healthy social dynamics.
Furthermore, 61% of employees would leave their jobs if they felt a lack of belonging, indicating that company culture is a key factor for retention. The data also found that 16% of employees, particularly Gen Z workers (28%), cite the absence of genuine friendships as a reason for quitting their jobs, emphasising the social aspect of employee engagement.
On the bright side, employees said that they are able to perform better when they feel connected with their colleagues. More than nine in 10 respondents said that they can perform better at work if they feel a sense of community (93%) and feel that they know their colleagues (91%). This stresses the importance of fostering a sense of community to improve employee engagement. Interestingly, 33% of respondents are willing to accept lower salaries if they have good friends at work, with Gen Z (37%) and Baby Boomers (44%) leading this trend.
the direct relationship between workplace community and employee satisfaction
Creating a great experience for employees means building an environment where people come to work because they trust and enjoy working with one another. When people feel connected, they are more likely to want to do their best. While it can be complex for employers to create these friendly communities — as it takes flexibility, time and a personal touch — starting with the basics is key. And that starts with trust.
return-to-office mandates have to be purpose-driven
The survey found that people feel connected when they are back in the office. Almost all the respondents in Malaysia found it easier to build relationships when they are physically present, though there is a paradox.
43% of respondents would quit their jobs if they are forced to spend more time in the office, rising to 47% among Gen Z and Millennials. This indicates that return-to-office has to be more than mandates.
This highlights that return-to-office policies must be purpose-driven and flexible. Simply mandating physical presence without considering employee preferences can negatively impact employee engagement and happiness. Employers must ensure that return-to-office policies focus on collaboration and community building, rather than creating resentment.
